Echte Innovationen – also Produkte, die eine neue, bislang unbekannte Art und Weise der Problemlösung anbieten und für den Markt neu sind – gelingen äußerst selten. Unternehmen aller Art tun sich sehr schwer damit, und nur einige wenige schaffen es, einen initialen Erfolg dauerhaft zu bestätigen.
Nach statistischen Angaben scheitern 76 Prozent aller Produkteinführungen innerhalb eines Jahres. Auch in der als besonders innovativ geltenden Startup-Szene sieht es nicht viel besser aus. Mehr als 80 Prozent aller Startups scheitern innerhalb von drei Jahren.
Eigentlich müsste das doch anders laufen. Mittlerweile gibt es einen ganzen Blumenstrauß vielversprechender Frameworks, Prozessen und Methoden die mit dem Versprechen locken die Innovation vom Glücksspiel in eine Wissenschaft zu verwandeln. Warum gelingt echte Innovation dann trotzdem so selten? Vielleicht liegt es daran, dass wir über der Beschäftigung mit den Tools vergessen haben uns um die Basics zu kümmern: gut zu kommunizieren und einander vertrauen zu lernen. Ohne diese Prinzipien fehlt uns das Umfeld in dem Innovationsexperimente gelingen können.

Unsere Wirtschaft und Gesellschaft befinden sich in einer instabilen Phase. Es wird viele überraschende Entwicklungen geben, viele „schwarze Schwäne“, positive wie negative, die unsere Bestrebungen nach Innovationen zusätzlich anreichern und erheblich komplexer machen. Jedenfalls sind wir derzeit der sinnvollen Planbarkeit über längere Zeiträume beraubt. Der Umgang mit dem Unerwarteten, mit den Überraschungen der Zeit, wird schnell zur wichtigsten Führungskompetenz aufsteigen. Diejenigen, die sich im Umgang mit ganzheitlichen Veränderungen trainieren und die schnell auf neue Anforderungen reagieren können, werden auf die Überholspur wechseln. Die Treiber der Effizienz und der Optimierung werden sich an erfolgreiche Zeiten bald nur mehr vage erinnern können. Hier skizziere ich einige erste Ansatzpunkte für vier wichtige Kompetenzen, die Sie als Leader entwickeln sollten.
1. Widersprüche erkennen und bearbeiten
Als Führungskraft sind Sie es gewohnt, mit Widersprüchen zu leben: Das Nähe-Distanzproblem, das Vertrauen-Kontrolle-Dilemma oder die Fragen Individuum oder Team und Freiraum oder Vorgaben sind Beispiele unlösbarer Widersprüche. Der Grundwiderspruch „Verändern oder Bewahren“ ist ebenso immer auf der Agenda der Führungskraft. Hierbei handelt es sich auch um eine Aporie, einen nicht lösbaren Widerspruch, den Sie nur „prozessierend lösen“ können.
2. Menschen emotionalisieren
In stabilen Zeiten ist der Umgang mit Menschen ebenso mit den bekannten Managementmethoden handhabbar. Zielvereinbarungen und gute Führungskommunikation reichten oft schon aus. In instabilen Zeiten sieht die Sache anders aus. Es wird immer wichtiger werden, einen intensiven Zugang zu den Menschen zu finden und emotionale, empathische, herzerfrischende Beziehungen aufzubauen. Es wird von Ihnen erwartet, Menschen zu motivieren und für ein freudvolles, innovatives Klima zu sorgen. Ihr Einflussbereich als Führungskraft schmilzt dabei aber zu einem schmalen Segment. Wofür können Sie wirklich sorgen, was können Sie am Ende des Tages wirklich noch steuern? Aus meiner Sicht ist das sehr einfach und klar. Sorgen Sie bitte dafür, dass die Ihnen anvertrauten Menschen ihre natürliche Kreativität und ihre Neugier nicht verlieren. Darüber hinaus bleibt Ihnen die Gestaltung der Rahmenbedingungen, die Lebendigkeit fördern und Innovationen tendenziell ermöglichen. Denken Sie nun vielleicht, das würde nicht gehen? Aber mal ganz ehrlich, ist das wirklich wahr? Vielleicht finden Sie gerade besonders schwierige Rahmenbedingungen vor und bürokratische Hürden scheinen unüberwindlich. Dennoch, kleine Entwicklungsräume tun sich immer auf und es sind genau diese kleinen Schritte, die von Menschen bemerkt werden und Entwicklungen ermöglichen.
